Boards are still hiring for experience.

The market has already moved on.

For years, leadership hiring in financial services followed a familiar pattern:

 

  • Prior role experience
  • Institutional pedigree
  • Track record in similar environments

It made sense.

Stability was valued. Predictability was rewarded.

But the environment has changed.

Regulation is more intrusive. Technology is reshaping business models. Risk is no longer linear.

And increasingly, leaders are being tested in situations that don’t look like their past experience.

This is where the disconnect is emerging.

Because experience tells you what someone has seen.

But it does not tell you how they will respond to what they haven’t seen before.

The strongest institutions are quietly adjusting their approach.

They are starting to look beyond experience, and instead focus on:

 

  • Cognitive range – how broadly a leader can think across issues
  • Adaptability – how quickly they recalibrate under changing conditions
  • Judgment under ambiguity – how they operate when there is no precedent
  • Constructive challenge – whether they elevate or dilute boardroom thinking

These are harder to measure.

But far more relevant.

Because the next phase of financial services leadership will not be defined by:

Who has done the job before.

But by:

Who can navigate what the job is becoming.

The question for boards is simple:

Are you hiring for the past…

Or building for what’s coming?
